{"id":8256,"date":"2016-03-29T19:00:09","date_gmt":"2016-03-29T23:00:09","guid":{"rendered":"http:\/\/moonrider7.com\/en\/?p=8256"},"modified":"2016-03-31T19:46:12","modified_gmt":"2016-03-31T23:46:12","slug":"microsoft-1","status":"publish","type":"post","link":"https:\/\/moonrider7.com\/en\/2016\/03\/29\/microsoft-1\/","title":{"rendered":"New Hiring Programs to Evaluate Abilities of People with Disabilities ~Microsoft Part 1~"},"content":{"rendered":"<p class=\"p1\"><img loading=\"lazy\" decoding=\"async\" class=\"aligncenter size-full wp-image-8637\" src=\"https:\/\/moonrider7.com\/wp-content\/uploads\/2016\/03\/DSC01260-e1459277449530.jpg\" alt=\"Moon Rider Mizuki Visit Microsoft\" width=\"600\" height=\"400\" \/><\/p>\n<p class=\"p1\"><span class=\"s1\">In Seattle, I have visited one of the global companies in high-tech industry, Microsoft. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">From my experiences of interviewing high-tech companies in Silicon Valley, I found that the industry has been leading accessibility for product and service, and utilizing assets of employees with disabilities to strengthen the business.<\/span><\/p>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">Therefore, at Microsoft, I was very excited to find the opportunity to talk with Nicole Kelley, a strategy director of Global Diversity &amp; Inclusion and Teresa McDade, a director of Work &amp; Life Benefits.<\/span><\/p>\n<figure id=\"attachment_8248\" aria-describedby=\"caption-attachment-8248\" style=\"width: 600px\" class=\"wp-caption aligncenter\"><img loading=\"lazy\" decoding=\"async\" class=\"size-full wp-image-8248\" src=\"https:\/\/moonrider7.com\/wp-content\/uploads\/2016\/03\/DSC01201-e1459195076470.jpg\" alt=\"From left: Teresa, Mizuki, Nicole\" width=\"600\" height=\"400\" \/><figcaption id=\"caption-attachment-8248\" class=\"wp-caption-text\">From left: Teresa, Mizuki, Nicole<\/figcaption><\/figure>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">Unlike Japanese employment system, US companies do not have required quota system(*)<span class=\"Apple-converted-space\">\u00a0 <\/span>for hiring people with disabilities. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">US companies simply view and evaluate abilities and experiences of candidates including people with disabilities. <\/span><span class=\"s1\">So does Microsoft. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">From the beginning of the interview, Nicole clearly mentioned that<\/span><\/p>\n<blockquote>\n<p class=\"p1\"><span class=\"s1\"> \u201cPeople with disabilities are potential employees. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">We look at them as being the same as others in terms of potential candidates for our open<span class=\"Apple-converted-space\">\u00a0<\/span>roles.\u201d\u00a0<\/span><\/p>\n<\/blockquote>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">What made me surprised is Microsoft has implemented different ways of hiring process for people with disabilities. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">One of them is a pilot program to hire people with autism. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">Last Spring, Mary Ellen Smith, an executive sponsor of Cross Disability Employee Resource Group, announced this new program targeted at<span class=\"Apple-converted-space\">\u00a0 <\/span>people with autism on April 1, 2015 at United Nations (U.N.) Headquarters in New York City.<\/span><\/p>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">Microsoft found that there are a lot of barriers in general interview process for people with autism. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">To overcome the challenge, they started an alternate screening to find applicants with appropriate technical skills and evaluate the candidates through four weeks of a hiring academy \u2013 a combination workshop and interview to help put job candidates at ease (and therefore let them more fully demonstrate their skills). <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">By giving the applicants realistic tasks in real working environment, Microsoft can recognize that the inhering strength of\u00a0autism brain&#8217;s intense focus and intense attention to details. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">Eleven people have graduated from the pilot program and they are secured into Microsoft at roles. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">With successful result of the first pilot program, the company is readying to expand and improve the program into the second iteration. More information on this effort can be found <a href=\"http:\/\/news.microsoft.com\/stories\/people\/kyle-schwaneke.html\"><span class=\"s2\">here<\/span><\/a>.<\/span><\/p>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">The more interesting part is that the program has an intensive manager training component as well. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">On the Microsoft business side, the program identifies managers who are opening and willing to be educated around how to work better with a person with autism as well as how to leverage the strengths of each individual.\u00a0<\/span><\/p>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">Nicole said <\/span><\/p>\n<blockquote>\n<p class=\"p1\"><span class=\"s1\">\u201cTo the great benefits (to Microsoft), we found that they just became better inclusive managers. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">We think about that as fundamental to many other trainings that we offer across the board. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">If you become a more inclusive leader, you simply become a better leader and able to fully leverage the breadth of diversity on your team \u2013 whether it is people with autism, female employee, generation employee, etc.\u201d<\/span><\/p>\n<\/blockquote>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">In Japan, employment for people with disabilities has a different start line and is separated from people without disabilities in many cases. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">When you go to a company website and click \u201cEmployment Information\u201d or \u201cCareer\u201d page, you will easily find an employment page like this:<\/span><\/p>\n<figure id=\"attachment_8245\" aria-describedby=\"caption-attachment-8245\" style=\"width: 653px\" class=\"wp-caption aligncenter\"><img loading=\"lazy\" decoding=\"async\" class=\"wp-image-8245 size-full\" src=\"https:\/\/moonrider7.com\/wp-content\/uploads\/2016\/03\/\u30b9\u30af\u30ea\u30fc\u30f3\u30b7\u30e7\u30c3\u30c8-2016-03-28-15.46.39.png\" alt=\"Moon Rider Microsoft Interview 1\" width=\"653\" height=\"167\" srcset=\"https:\/\/moonrider7.com\/wp-content\/uploads\/2016\/03\/\u30b9\u30af\u30ea\u30fc\u30f3\u30b7\u30e7\u30c3\u30c8-2016-03-28-15.46.39.png 653w, https:\/\/moonrider7.com\/wp-content\/uploads\/2016\/03\/\u30b9\u30af\u30ea\u30fc\u30f3\u30b7\u30e7\u30c3\u30c8-2016-03-28-15.46.39-500x128.png 500w, https:\/\/moonrider7.com\/wp-content\/uploads\/2016\/03\/\u30b9\u30af\u30ea\u30fc\u30f3\u30b7\u30e7\u30c3\u30c8-2016-03-28-15.46.39-600x153.png 600w\" sizes=\"auto, (max-width: 653px) 100vw, 653px\" \/><figcaption id=\"caption-attachment-8245\" class=\"wp-caption-text\">Job position for people with disabilities is separated from others and is open in a few departments only<\/figcaption><\/figure>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">Personally I had considered this system not fair for a long time, because there are candidates with disabilities have enough skills and experience that they can compete within candidates without disabilities and do great work. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">On the other hand, it is also true that some candidates with disabilities may not have adequate skill to compete in general interview process, which process itself can designate to evaluate the performance of people without disability(*1). <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">For those applicants with disabilities, this separation system can work better. After learning about \u201cHiring Academy\u201d at Microsoft, I have found that the separated hiring process is not necessary always a negative thing.<\/span><\/p>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><span class=\"s1\">The issue in the Japanese hiring system is that companies consider \u201call\u201d kinds of people with disabilities as one group and separated all of them from general employment system. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">People with disabilities are very diverse. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">Depending on the type of disability and its level, people with disabilities can do various things in different fields and various degrees. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">Companies in Japan should learn more about the specialties of each disability and differences in individuals. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">Some of the specialties can work really well for different roles and make truly valuable impacts nobody else can &#8212; just like Microsoft has found ways to uncover true values of individuals including people with autism. <\/span><\/p>\n<p class=\"p1\"><span class=\"s1\">For more information about inclusive hiring for disabilities at Microsoft, please access from <a href=\"https:\/\/www.microsoft.com\/en-us\/diversity\/inside-microsoft\/cross-disability\/hiring.aspx\"><span class=\"s2\">here<\/span><\/a>.<\/span><\/p>\n<p class=\"p1\">\u00a0<\/p>\n<p class=\"p1\"><a href=\"https:\/\/moonrider7.com\/2016\/03\/30\/microsoft-2\/\" target=\"_blank\"><span class=\"s1\">To be continued. <\/span><\/a><\/p>\n<p class=\"p1\"><span class=\"s1\"><a href=\"https:\/\/moonrider7.com\/2016\/03\/30\/microsoft-2\/\" target=\"_blank\">(*1) We have discussed about this topic at our online event last year.
